Hiring Great Talent in a Tight Market: What Princeton Mercer Employers Can Do Now

If you have a role open and the right candidate is nowhere in sight, you are not alone, and it is probably not your fault. Across the NY/NJ/PA regions, hiring managers in healthcare, finance, administration, and operations tell me the same story: strong candidates are harder to find, harder to keep engaged, and quicker to accept the first offer they receive.

The good news is that most hiring problems are fixable. They usually come down to a few habits that end up pushing great people away. Here is what I see most often, and what you can do about it this quarter.

Why good candidates slip away

The best candidates rarely sit on the market for long, and they notice how your process feels from the first touchpoint. Four patterns cost employers talent again and again:

  • A slow process. Strong candidates are often interviewing for several roles. When feedback takes a week or two, they move on, or they accept another offer.
  • A vague role. A job description that reads like a laundry list tells candidates nothing about what success looks like. The people you most want to attract are the ones who want clarity.
  • An offer that misses the market. Compensation expectations shift faster than most pay bands. An offer that was competitive a year ago may fall short today.
  • Passive talent that never sees the role. Many of the most qualified people are already employed and not actively applying. A posting alone will not reach them. Someone has to start the conversation.

Five fixes you can start this quarter

  1. Set a response clock. Decide internally that every applicant gets an answer, and every interviewed candidate gets feedback, within a few business days. Responding quickly shows candidates you value their time, and it costs you nothing.
  2. Rewrite the job description around outcomes. Lead with what this person will accomplish in the first six months, then list the must-have skills. Cut out the wish list.
  3. Pressure-test your pay and flexibility. Compare your range with what the market is actually paying for the role today. If you cannot move on salary, be ready to talk about schedule, growth path, or benefits.
  4. Shorten the interview loop. Every extra round gives a competing employer time to make an offer. Decide who truly needs to weigh in, and schedule those conversations close together.
  5. Go find people, not just posts. Ask your own team for referrals, and reach out directly to qualified professionals who are not looking at job boards. A personal message from a hiring manager still stands out.
